The problem is the salary. Someone like your husband knows practical shit that works, and thus wants to be paid accordingly. The young kids only have an education, and know nothing of work in the real world yet. Thus, you can give them a fairly low salary, because of 'no experience'. Many companies only teach someone what they absolutely have to know to get their work done 'good enough', but the low salary often stays for a (very) long time.
At least, this is how it is in the Netherlands at the moment... the only thing I can say is good luck, because there's not a lot I could do to help.
